the 10%, what have you based that on?
say you make a 40% margin, thats a big chunk of your margin, but if you make more, its not so bad.
not knowing your business, its hard to say what's right and what's wrong, but the major factor for me if i was employing someone to sell, is that they more than pay for themselves, so, if you work on a salary + commision deal, which is fair to everyone, you would need to look at the following (guesstimates of course):
Set up costs

? (mobile/laptop/desk etc etc)
Salary £15000
Commission @ 10%
how much would they have to achieve to cover themselves? is it realistic?
what you dont want is everything being comfortably achievable for them, so you could stagger the commision:
invoice value up to 50k = 5% comm
invoice value from 50k up to 75k = 7.5%
and so on...
